In short
The “competence trap” in careers—how working hard and being “virtuous” can keep you stuck because you’re spending approval currency, while advancement requires respect currency (strategic positioning, claiming outcomes, understanding structure).
Guests
No named guests. The episode is framed as a conversation between a host/coach and a case example (Rachel, a junior advisor).
Key claims
Approval and respect are different “currencies.” Approval-seeking (credentials, humility, waiting your turn) can be used to contain high performers. The fix is to ask structural, specific questions that force engagement and timelines.
Notable examples
Rachel, a junior advisor at a midsize RIA (18 months, CFP-bound, clients love her) whose senior advisor takes credit; she shifts by asking her senior advisor what “stabilization” looks like and for a timeline, leading to client-facing roles in six months.

0:38Johnny:That's shopify.com slash charm. Go start something. You're doing the best work on your team. You're the person even solving their hardest problems. You're the one clients specifically ask for. And someone less experienced just got that promotion that you've been fighting for. And that's not bad luck. That's currency.
1:06Currency? Yeah. You keep spending approval trying to earn respect, but approval and respect don't convert. They're different currencies, and they're both earned in different ways.
1:20Johnny:Okay, so what's the difference? Well, approval says work hard, be humble, help others, wait your turn. Respect says understand the structure, hold your position, claim your outcomes, and move strategically. See, you're stuck because you've been spending one currency in a system that only pays out in the other. Okay, so talk me through who we're talking about. All right. So picture this. Rachel is a junior advisor at a midsize RIA, and she's been there for 18 months. And analytically sharp, she builds the financial plans, clients love her, and they specifically ask for her. So she's got the skills.
2:10Yeah, yeah. She's got everything. Good work ethic, understands clients' needs, builds strategic plans, and her senior advisor just reviews what she builds and sits in the client meetings.
2:23Johnny:So the senior advisor just takes the relationship. Well, yeah. I mean, he takes the relationship, takes the credit, takes the promotional path. And that's what junior roles are. You are there to make others look good. And if you do your job well, they want you there until you break the containment yourself. So it's structural. Yeah, it's structural. But here's the thing. Rachel doesn't see it as structural. She sees it as personal. And that's the trap. What do you mean? Well, Rachel watches someone less experienced get promoted. And instead of thinking, oh, that's how the system is designed, right?
3:09Watching how it happened. She takes it personally. She thinks, I must not be good enough. She's not solving a structural problem. them. She's trying to earn approval.
3:22Johnny:So what is Rachel telling herself? Well, she tells herself all the rationalizations. She says, I just need to get my CFP and then I'll get promoted. Or she'll say, they promised once we land this big client, I'll move into client facing roles. Or this is how everyone pays their dues. You just have to prove yourself first. So those all sound logical. Well, yeah, that's the problem, right? Because they are all logical. They're all virtues, actually. Working hard, being loyal, earning your way. But here's the thing. They're all approval-seeking dressed as integrity. How so? She's spending approval currency.
4:09Credentials, hard work, patience, being a team player. but the system only pays out in respect currency, which is understanding the structure, holding position, claiming outcomes, and being strategic.
4:26Johnny:So she's actually spending the wrong currency. Yeah, you can see how it's different. And because she thinks it's virtue, she can't question it. Nobody interrogates their own integrity. So she keeps working harder, getting more credentials, waiting longer, all approval moves and wondering why the respect never arrives. Okay. And the senior advisor? The senior advisor understands the currency. They're not waiting to earn respect through virtue. They're claiming it strategically. Rachel's working herself deeper into containment because she thinks hard work is the currency that matters. All right, real talk.
5:12Johnny:What are you paying for wireless right now? Whatever it is, I guarantee you're overpaying. That's the game these big carriers play. They hook you in with a deal, and then the bill quietly climbs every few months. Mint Mobile doesn't do that. All of their plans right now are$15 a month, even unlimited. $15, high-speed data, unlimited talk and text on the T-Mobile 5G network. And you don't even have to give up your phone or number. You bring both. No monthly bill either. You pick a 3-, 6-, or 12-month plan up front. That's it. There's no catch. Mint Mobile just took what's wrong with wireless and fixed it.
5:47Johnny:Get your new wireless plan for just$15 a month at mintmobile.com. That's mintmobile.com. Cut your wireless bill to$15 a month. Upfront payment of$45 for three months,$90 for six months, or$180 for 12 months required. $15 per month equivalent. Taxes and fees extra. Initial plan term only. Greater than 50 gigabytes may slow when the network is busy. Includes up to 20 gigabyte hotspot. Capable device required. Availability speed and coverage varies. See mittmobile.com. Johnny, I didn't expect this to affect my performance. The air inside my home. Same, I kept waking up congested, sleeping badly and blaming stress.
6:30Turns out air quality was part of the problem.
6:32Johnny:We use Air Doctor now. Three-stage filtration that captures particles 100 times smaller than what a typical air purifier removes. I'm talking dust, pollen, mold, pet dander, wildfire smoke, bacteria, viruses, and VOCs. It runs whisper quiet. So what changes? Well, Rachel comes back to me frustrated. Another presentation where her recommendation got dismissed and I asked her one question. What currency are you spending? Uh-oh, what'd she say? She doesn't understand this, right? Because she's blind to it. So I said, you're spending approval. You're working hard, being patient, being a good team member, but the system you're in doesn't pay out in approval.
8:02It pays out in respect and respect is earned differently.
8:07Johnny:Ah, how does she react to that? She pushes back and she's frustrated. She's like, no, no, I need to work harder. I need to get better credentials. I need to be more helpful. But you see, that's exactly the trap. The harder she works at approval, the more the system uses her. You see how that works? because her value in the approval game is exactly why they need to keep her exactly where she is. That's the containment. So she's locked in. Yeah, she's locked in by her own virtue. That's why she can't see it. Okay, so what's the move here for Rachel? Number one, she stops spending approval currency and starts understanding what respect actually costs in the room.
8:58Which is? It's understanding the structure. So not waiting to be told when she's ready, not proving herself through work, understanding that she has value and positioning that value strategically.
9:13Johnny:So how does that look for her? The next week, Rachel asked her senior advisor directly, what does stabilization look like specifically so we can revisit this conversation? Okay, that's different. Right. that when the student is ready, they ask the right questions. Yes, that's completely different. She's now seeing it differently. That's not an approval move. That's not please consider me. That's a respect move, which is I'm asking for specificity and committing you to a timeline. She stopped spending approval and started spending respect currency. I love that. So what happens next? The senior advisor has to engage with the question.
10:04They can't hide behind vagueness. And Rachel gets clarity instead of hoping. So she's moved from approval seeking to respect earning. So what changed for Rachel? She's now realized approval and respect are different currencies, different moves, different hats, so to speak. The people getting ahead in her system aren't the ones spending approval the best. They're the ones spending respect strategically. So it's not about working harder. No, in fact, it's the opposite. Working harder at approval makes you more trapped. Because the better you are at approval moves, the more valuable you become in a system designed to extract approval-based labor.
10:54Ouch. That's the trap. Right. That's one of those traps where the harder you work, the more it keeps you in. So most people don't see the structure running underneath. They see their own effort not paying off and then blame themselves for not trying harder enough. So they spend more approval and the cycle deepens.
11:18Johnny:Until they actually start to understand the currency. Yeah, exactly. Until they understand the currency. This is why special elite operators learn this in environments where approval, that gets you killed. You lead through respect or you don't lead. And they had to learn that lesson fast. And this isn't theoretical. No, it's survival. And the same principles applied to your own boardroom, your client meetings, and your career advancement. You're either spending approval or you're earning respect. Those are different games. So what happens to Rachel? Rachel stops apologizing for wanting advancement.
12:01She stops framing her needs as approval requests and starts positioning her value as respect currency.
12:11Johnny:And their senior advisor? Suddenly, he has to engage with Rachel as a peer, not as somebody waiting for permission, because she stopped asking for approval and started claiming respect. So things shift. They shift fast. Six months later, she's in client-facing roles, not because she worked harder, but because she stopped spending the wrong currency. So homework this week, watch what currency you're spending. That's right. Notice when you're making approval moves, working hard, being helpful, waiting your turn, avoiding conflict, and then ask yourself, what would a respect move look like here? And see what changes.
12:53Right. That's a completely different shift in perspective. See what changes because once you see the currency you're spending, you can choose a different one.
13:02Johnny:If you're stuck, there's a currency mismatch running on you and a story covering it up. That's the signal. Founder, consultant, analyst, engineer, it doesn't matter. That's right. Theos is eight weeks. The skills you learn are designed to teach you to spend respect currency instead of approval. Not by reading about it, but by practicing it in real rooms. And as you practice, the old story dies. The one about hard work and virtue earning advancement. You see what actually moves respect, and that's the transformation. And you can't unsee it. Absolutely, you can't unsee it. And that's why elite special operators learned this first.
13:46In their world, approval gets people hurt. Respect keeps them alive. They had to learn the currency difference or fail. You need to learn it too before years of approval spending cost you a career.
14:02Johnny:Link is in the show notes. Apply and we'll talk about what happens next. Theos, eight weeks changes how you operate.
14:27Thank you.
