Key claims
Failing teams fall into three types: Shark tanks (power struggles, internal conflict, personal agendas), Petting zoos (conflict avoided, creating echo chambers), and Mediocrities (mismatch between team needs and abilities). Notable examples/fixes: For Shark tanks, identify competing individuals, confront behavior, and coach improvement. For Petting zoos, encourage critical debate via tough monthly review questions. For Mediocrities, rebuild the team if skills/motivation are lacking, balancing collaboration and competition with complementary hires.

If you're a leader and you've ever felt like your leadership team just can't get it right, our authors have some advice for you. These two researchers interviewed over 100 CEOs and senior executives. They identified three types of failing leadership teams, and they have some ideas around how to fix them. Shark tanks are toxic environments marked by power struggles, internal conflicts, and team members who are more focused on their personal agendas than the team goals.
1:22You need to figure out the source of the problem, which is typically a couple people who are in competition. If that's the case on your team, confront them, point out the behavior, and coach them on how to improve it. On petting zoo teams, conflict is generally avoided, which may sound really nice, but it just turns into an echo chamber. Here, you really need to encourage more conflict, but in the form of critical debate. It can be helpful to have a monthly review meeting where people can ask those really tough questions and just raise prickly issues. On mediocracies, there's a mismatch between the team's needs and the team's abilities.
1:58People either lack the skills or the motivation to drive their performance. So if leaders on your team aren't up to the task, you may need to make some bigger changes. It may sound extreme, but it's actually not that unusual to completely rebuild a team. If you do, try to strike a balance between collaboration and competition. That means hiring people whose personalities, styles, and talents are different, but also complementary.
